ENGLISH HOLLAND THEORY
With Kuder outdoor and Mechanical negatively with Kuder persuasive and
literary : investigative positively correlated with Kuder science and outdoor and
negatively with persuasive and clerical : social positively correlated with Kuder
social service and persuasive and negatively with outdoor, mechanical,
computational, and artistic: conventional positively correladed with computational

negatively with computational and clerical.
Some deliberate efforts have been made to relate the SVIB and the VPI.
Recent work on the SVIB has resulted in the development of Holland scales on
the SVIB. Forerunners of this work are studies by cockriel (1972), Blackeney,
Metteson and Holland (1972), Eggenberger and Helman (1972) and lee and
hedahl (1973). The major study is one reported by Campbell and Holland (1972) ,
who describe the procedures followed to provide the basis for the development of
each of the Holland scales thought the us of SVIB responses. The result of these
attempts clearly indicate that the two systems, Holland’s and Strong’s can be
usefully and logically related and one another. As campbelland Holland point out
in their paper, three levels of classificationexist: general categories, such as the
Holland types, underlying dimensions , such as the basic interest scales of the
strong: and empirical scales, such as the occupational scales of the strong. Each
may provide a useful and distinctive function. The Hansen and Johansson (1972)
paper does the same thing for the woman’s strong and the VPI that the Campbell
and Holland (1972) paper does for the man’s version.
One other study is of some interest in connection with the relation between
the Holland system and others Griffith and Trogden (1969), applying shaw’s
(1966) theory, have studied differences between female nursing and music student
in self expressive styles. Shaw has postulated four styles: humanistic, interpretive,
promotional, and technological. The preference association survey, developed to

measure these styles, was administered to the nursing and music student. Griffith
and thogden predicted that nurses would score higher on the humanistic and lower
on the promotional scales than music student while music student s would score
higher on the interpretive and lower on the technological scales than nursing
students. They also predicted than nurses, compared within their group, would
score highest on humanistic and lowest on promotional scales, while the music
studentalso compared within their group, would score highest on interpretive and
lowest on technological scales. The shaw system and the Griffith and trogden
study are of interest in that their approach seems similar in some ways to
Holland’s (though the shaw system has four types rather than six) and has similar
implications. Futher research relating Holland;s and shaw’s work might be of
interest.
Environmental aspects of Holland’s theory. In this early work, Holland
had little to say about how a person became a particular type or about the events
that enhance or influence membership in a type. However, Holland has had much
to say about environmental events and their importance in maintaining or shaping
type membership once established. A number of investigator have followed the
line of research suggested by Holland’s emphasis on environment’s role in
vocational preference and persistence.
Barcley, stilwell, and barcley (1972) have taken an interesting approach to
the study of environmental aspects in the development of personality type.
Barcley studied the effect of father’s occupation on, anong another things,
children’s vocational awareness. The barcly classroom climate inventory was
administered to 1386 elementary school children. The occupation of the fathers of
these children were also obtained and classified into Holland categories. The
resulted of the BCCI allowed Barclay to make generalizations about the
connection between children’s behavior and their father’s particular Holland types
as inferred from occupation. The many generalization are too extensive to be
covered here. An example is: having a father as a teacher enhance the child’s
(both girls and boys) social, artistic and investigative areas: having a father as a
physician or lawyer seems to result in the child’s possession of social and

conventional skills (as perceived and reported by peers). The large amount of data
generated from this study and the method and instrumentation introduced offer
same promise of filling the gap in Holland’s theory dealing with the development
of personality.
Elton (1971) examined the effects of environment on personality
development in the context of Holland’s theory by giving the omnibus personality
inventory to three samples of 50 males continuously enrolled in collage for four
semesters. One of the three sample had moved from an engineering to an arts and
science programduring the period of enrollment. Scores were “factor change”
scores between two administrations of the omnibus personality inventory. Some
interesting changes were observed : the nonauthoritarianism score of the transfers
to arts and science changed more than that of the engineering persisters : in
addition, the transfers to arts and science were more realistic, nonjudgmental,
intellecturally liberal, and religiously skeptical. These results certainly generate
the imperession of the changing open and liberal student moving from
engineering to arts and science and of a conservative, stable, and
traditionalstudent remaining in engineering, but some limitations should be noted.
First, there is really no way to know whether the personality changes seen in those
leaving engineering were the result of interection with the different academic
environment or precipitated the change from engineering. In addition, these
results must be viewed tentatively because of the small sample and lack of cross
validation.
Several studies have examited the impact of environment in termn of
student achievenment. Barcley (1967), by testing students exemplifying
successful performents in certain academic fields, as well as the personal
characteristics required for success according to field. Astin and Panos (1969)
report findings which support the idea that, at least in technical and teachers
colleges, there is a pressure to conform to the popular majors- students seem
unlikely to switch to unpopular majors and highly likely to change to the popular
ones. Astin and panos found, as had Holland himself in another study (1968) thet
the best predictor of a student’s final major is his or her initial choice of major

field. Posthuma and Nevran (1970) found, on the basis of the SVIB, EPPS, and
VPI scores of 110 students and 44 faculty, especially on the SVIB and the VPI,
enhances student academic achievement.
Finnaly, there is a series of studies by walsh and his student dealing with
the impact of collegiate academic environment on the individual student’s
perceptions of personal change over time. Walsh and Lacey (1969) examined the
hypothesis that collage students enrolled in a major perceived themselves as
changing, over the period of their college years, in a direction congruent with the
personal orientation indicated by that major. One handret fifty- one college male
seriors, representing each of the six occupational environments described by
Holland, were studied by means of the perceived change inventory. Engineering,
cremistry, and fine arts studens (representing realistic, investigative, and artistic
types) report changes consistent with the typical personalitu orientation for their
field. Psicology, political science, economics students (representing social,
enterpring, and conventional type) did not consistent changes. In another study,
walsh and lacey (1970) extended their approach to college woman , with generally
similar result. Women in investigative, artistic, and conventional fields reported
seeing themselves as having canged in a direction consistent with their field’s
modal personality type. Walsh, vaudrin, and hummel (1972) examined the
question of whether, over time, college student changed in the direction of their
existing personality orientation. Based on the responses of 154 and 165 third-
quarter male and female students to the perceived change inventory, some
evidence was produced indicating that a miodest degree of accentuation of
existing personality attributes result from exposure to an environment, a college
major being defined as an environment in this study. The loger a student was in an
environment, the greater the development of appropriate traits.
Overall, these studies of environmental aspect of personality orientation
suggest at least two important influences, family and school. In addition the
results of the Walsh studies, and possibly the Elton study, suggest that at least to
some extent, “work” environment can play an importance role an changing or
maintaining personality characteristics associated with vocational metters.

The Implications for Conseling
Practice
As the case with most theorist of vocational choice, Holland did not at first
attempt to divase a model for counseling young people and adult with regard to
their vocational decisions. However, based and Holland’s early writings,
inferences which apply to conseling settings may be drawn from the content of the
theory and the resulting empirical data testing it. For example, a point that may
easily be overlooked is that Holland’s theoretical statement denotes a
classification of occupations which may be of use to counselors in helping their
clientele became oriented to the world of work. Within the context of that
occupational classification system the counselor might apply one of various
techniques to identifity the major personal style of individual (the teacniques used
so far are the VPI, selected SCII scores, first occupational preferences and ranking
of descriptions based on the characteristics of the six personal orientation), then
identifity the particular occupation environment that is relevant and help his or her
client locate the suitable level in that hierarchy. This approach is much like the
traditional trait- factor approach used for generations in vocational counseling and
is best exemplified todey in the use counselors make in their practice of the SCII
and farious ability meansures. The advantage Holland’s system possesses over
the empirical systems (in other words, the nontheoretically derived, such as the
SCII) is that the occupational environments may offer a greater potential from
which to choose a career field than SCII catigories, which are not always

Of significance, too is the potentical that the theory holds for identifying
institutional characteristics in terms of the six potential environments of the
theory. It will be recalled that some evidence was found indicating that students in
schools where the major orientation was congruent with their own major personal
orientation were lass likely to change fields than those in schools whose major
orientation differend from their own. It was also found that orientations of
institutions tend to influence the behavior of their constituents in subtle ways. If

counselors were to become sophisticaled with respect to the identivication of
modal institutional environments, they could help students to recognize the
psychological characteristics of the schools they are considering attending and to
add to other factors influencing their decisions some evalution of this subtle
dimension.
The potential of institutional evalution along the lines of psychological
characteristics does not end with universities. There is noting go prevernt
professional counselors from systematically studying the psychological
characteristics of industries, particular business organizations, hospitals,
government agancies, and so on. Such data might will be useful for people
advanced in their mature years or when they are consideringthe organization in
which to begin their career. It has been suggested that effective organizatios play a
major rule in generating effective careers for individuals.and therefore it is likely
that the psychological context are organization provides is a major factor in career
satisfactions, progress, and effectiveness. It is a well- known fact that two
positions with the same title but in different organizations are likely to be very
different because of environmental differences the organizations produce for the
persons holding the positions.
There are other uses the counselor may finds for Hollands theory.
Because of the considerable data that Holland has collected about the features
of people possessing different personal orientations, a counselor already has a
considerable body of information about a client simply by virtue of knowing his
or her major personal orientation to life. The counselor may make some
educated guesses about the client’s background, parents behaviors toward and
ambitions for the client and the client’s goals, values, social ralations,

In one paper, Holland (1964) made some explicit statement about
limitations of current practices in vocational counseling shoult take in its future
development. He is particulary critical about the rigidity of vocational counselor
in using interviews with student as the main vehicle to effent change. Holland
maintains that few people can be reaced in that way and, furthermore, that even

those who are reached are only minimally influenced by the things their
counselors say to them. Holland proposes as an alternative the use of
environmental programmers and spealists whose functions are not clearly defined
in his mind, but who would generally be concerned with devising techniques
through which student could be exposed to real and meaningful occupational
experiences. Work- study program resresent meaningful work experiences.
Holland’s theory possesses some general utility for counselors in their
conceptualization of occupational selection for their clientele, but it offers little
specific advice in the way of suggestions about procedures and teacniques that the
counselors may use in their face-to-face work with their clients. For example,
until some questions concerning the antecedens of the personal types
arevanswered, counselors will find it difficult to develop interview procedures
based on Holland’s theory beyond an empirical trait- factor approach such as is
represented by SVIB. That is, counselors might find work as an electronic
technician, welder, or draftsman suitable.
As the research effort of a variety of infestigators has grown, an
impressive amount of data regarding the characteristics and blackground of
members of the various personal types have accumulated. The theory is much
more applicable to conseling now that in its earlier stages. Holland has become
more directly concerned with applications of the theory and in this regard has
developed the Self Directed Search (Holland 1971), an instrument which
combines the VPI with questions about self estimates of competency. The goal of
this instrument is the stimulation of self-inguiry, which produces a summary
statement combining the individual’s perception of his abilities and preferences.
Holland claim that about half the people who take this instrument find it is all they
need to begin the process vocational selections, while the other half find it
sensitizes them to a need for futher counseling. The instrument is too new for
evalucation and little data are yet available regarding its validity, but it does
seem to offer considerable potential value to the counselor and researcher. The
occupational casification booklet, listing over 400 occupations, that

accompanies the SDS is a useful career exploration adjunct in it self.

Other developments which make the theory more applicable are the
publication of VPI norms (Holland, 1968), the integration with the SCII, and
resent applications to the Dictionary of Occupational Titles system of
classification. Frantz (1972) has shown how Holland’s theory can be applied to
the problem of counseling an individual with regard to an undifferentiated SVIB
profile. Viernstein (1972) has development produres designed to extend Holland’s
occupation classification system to the Dictionary of Occupational Titles in terms
of the data- people things relationships described in the DOT. Her data indicate
that thes data- people thing relationships hold in theoretically predicted ways. For
example, involvement with things is higher for realistic types than for other:
social and enterprising types are higher on “people” involvement that realistic,
investigative, and conventional, and only the higt artistic involvement with people
seems inconsistent theoretically.
Thus the nature of the theory is such that imaginative counselors might
mind it possible to generate counseling procedures based on Hollond’s theory.
Some idea about how difficulties in the chois process develop is given in the
theory. For example, problems in the realm of the level of choice are likely to be
the result of an inconsistent self- evalition. Circumstances laeding to an
ambiguous developmental hierarchy presumably lead also to chois conflicts.
Ambigioust developmental hierarchies, in their trun, may develop because of a
vagueness about the real world. In such a manner Holland’s theory would
explicitly account for misdirected vocational behavior or problems in vocational
choice. As a result, the theory could be useful to a counselor in diagnosing the
underlying factor contributing to vocational indecision.
Evalucation
With respect to the research testing it, the record of Holland’s theoty is
extremely good. The research program has been broad, varied and comprehensive.

Holland’s theory seems to suffer from the problems that are inherent in
trait factor approaches to vocational choice. For example, it is possible for people
to change their environments and themselves. The environmental and individual
traits that the trait- factor approach treis to match are not only variable but are
subject to change by one of the portions of the equation, that is, the individual.
Consequently, when a young man discovers that his job as a salesman is not what
he thought it would be, he may, and frequently does, exert his efforts at changing
his definition and emphasis of his job without changing its title.
A final serious limitation is that the theory, as stated, explains little
about the process of personality development and its role in vocational selection.
This is a serious deficiency since in this theory an understanding of personality
development is crucial to understanding career development. It is one thing to
state that people with investigative orientations are looking for an environment
in which day can express their major personality orientation, but it is quite
another thing to explain how or why they developed their investigative
orientation to begin with. The data Holland has reported concerning the
familial characteristics of people holding the various orientations are suggestive
of causal fectors, but only very tenuous in ferences can be drawn. It is in the
area of the grownh of these developmental hierarchies that much valuble
empirical work can be donewith respect to Holland’s theory. The effect of these
orientations in vocational beharior in later life is also an important area for
further study. Indeed, the question as to whether these models of personal styles
hold validity for other people is open at present. (KELEMAHAN HOLLAND)
As the overall status, how does holland’s theory rate according to the
specific criteria outlined in the first chapter?certainly, the proposal is
compeherensive, covering not only vocational choices but life style in the
broadest sense. Tests of the theory indicate its validity in board outline. Certain
aspect are open to rigorous test, while others must of necessity tested indirectly, or
wirse, crudely. The theory does not describe the development of the personality
thype, but does indicate the process of normal choice and misdirected chois from
the point of an established personal orientation and beyond. Unfortunately, few

suggestions are made for the treatment of problems in career choise and for
identifying relevan vocational counseling goals. The theory does logically and
parcimoniously account for good deal of vocational behavior, but falls down
somewhat in respect to explanation of why people develop into various types.

It is to be expected that investigators will continue to try to show how
early experiences in childhood and adolescence are related to the development of
one of the six major personal orientations (for example, barcly, Stilwel, and
Barcly, 1972). Such data will be highly useful to both counselors and researchers
in developmental psychology. In a later chapter, an example of how personality an
career are intermeshed illustrates how research may uncover the ways personal
orientations such as Holland describes evolve (Robert White’s lives in progress,
1952). The number of unanswered and answered question that remain with respect
to holland’s theory, however, suggest that the theory will exert an influence on
research in career choice for some time and begin to have a growing impact on
