3. SINTEZA CAPITOLELOR DIN COMPUNEREA TEZEI DE
DOCTORAT
Motivația cercetării pe tema “Inițierea și dezvoltarea unei organizații ambidextre
într-un mediu internațional riscant” are la bază dorința de a aduce în prim-plan conceptele
„ambidextrie organizațională” și „organizație ambidextră”, creionând o perspectivă mai puțin
convențională asupra caracteristicilor specifice organizației orientate spre performanță.
Alegerea temei este justificată de actualul context socio-economic, prin excelență
unul specific erei informaționale, postmoderne. Astfel, anumite comportamente
organizaționale au suferit și vor suferi mutații profunde din perspectiva mecanismelor socio-

economice utilizabile precum și a modalităților concrete de implementare a acestora în
vederea menținerii organizației concentrate pe obținerea avantajului competitiv într-un mediu
devenit global și globalizant deopotrivă, cu o puternică valență virtuală și cu accentuată
predispoziție spre volatilitate, incertitudine, complexitate și ambiguitate.
Rolul echipei manageriale, emulația socio-profesională și procesele interne prin
cunoștințele deținute formal și informal în cadrul organizației generice au fost, sunt și vor fi
elemente importante în dinamica oricărei organizații.
Prin aducerea în prim plan a conceptelor cheie „ambidextrie organizațională” și
„organizație ambidextră” precum și cercetarea efectuată cu privire la acestea, am căutat să
identific un concept integrator al acelor caracteristici dezirabile la nivelul unei organizații – în
general, care permit funcționarea acesteia în condiții de eficiență și eficacitate.
Finalitatea vizată de cercetarea conținută de teza de doctorat este aceea de a identifica
un model funcțional al organizației orientate spre performanță, model ridicat prin prisma
conceptelor „ambidextrie organizațională” și „organizație ambidextră” și a caracteristicilor
subsecvente acestora, și de a oferi un set de concluzii specifice lotului de cercetare accesat,
potențial exploatabile la nivelul practicii manageriale din mediul de afaceri, și nu numai, din
România.
Având în vedere cele menționate, sub îndrumarea conducătorului științific, domnul
profesor universitar doctor Ion Pârgaru, am structurat teza de doctorat astfel:
primele cinci capitole sunt dedicate bazei teoretice referitoare la elementele
introductive și la conceptele cheie ale tezei;
capitolul șase este constituit dintr-un studiu de caz bazat pe o cercetare empirică
efectuată pe un lot de cercetare și realizată pe baza unei metodologii de cercetare, în acord cu
un set de obiective și ipoteze stabilite;
capitolul șapte este dedicat concluziilor finale, menționării contribuțiilor personale
la cercetarea efectuată, ale posibilelor implicații practice ale rezultatelor relevate prin
intermediul cercetării, ale limitelor studiului realizat precum și ale potențialelor direcții de
cercetare ulterioară.

Capitolul 1. INTRODUCERE ÎN DOMENIUL DE CERCETARE
În cadrul acestui prim capitol am identificat următoarele:
domeniul de cercetare – management organizațional. Elementul valorizant îl
reprezintă organizația definită ca fiind ca fiind o structură socială, orientată spre atingerea
unor obiective, concepută și structurată în mod intenționat din perspectivă sistemică, pentru
derularea coordonată a unui set de activități [Daft, 2010, p. 11];
aria de cercetare – comportament organizațional în accepțiunea de rezultat
sinergic al acțiunilor derulate de personalul din cadrul unei organizații și ale efectelor acestor
acțiuni asupra performanței organizației de interes [Robbins & Judge, 2013, p. 10];
obiectul cercetării - explicarea detaliată, identificarea și valorizarea conceptelor
ambidextrie organizațională și organizație ambidextră.
Conceptul ambidextrie, generat în anii ’70, studiat și dezvoltat ciclic este asumat și
cunoscut în literatura de specialitate drept ambidextrie organizaţională. Acest concept
incumbă în sine proprietatea unei organizaţii de a evolua de o manieră sinergică prin
optimizarea modului în care se realizează un echilibru funcţional între două activităţi de bază
ale organizaţiei: activitatea de funcţionare curentă prin exploatarea unui context în care
organizaţia este imersată la timpul prezent şi activitatea de explorare şi dezvoltare continuă
care vizează pe fond adecvarea organizaţiei la o realitate viitoare.
Tot în cadrul acestui capitolul am exprimat următoarele obiective generale ale
cercetării:
Prezentarea elementelor teoretice relevante pentru definirea și înțelegerea
conceptelor ambidextrie organizațională și organizație ambidextră.
Realizarea unei cercetări empirice – cu obiective specifice și ipoteze testabile
statistic pe baza datelor colectate, care să asigure valorizarea elementelor teoretice prezentate
și care să permită identificarea manierei în care, la nivelul unor companii românești, de
diverse mărimi, tipologii și din diverse domenii de activitate, se manifestă atribute ale
organizației ambidextre.
Ridicarea și interpretarea unui model funcțional al organizației cu atribute de
ambidextrie, pe baza concluziilor rezultate din analiza datelor colectate, care valorizează
elementele și conceptele teoretice specifice ambidextriei organizaționale.

Formularea unor concluzii cu valoare acțională, utilizabile atât pentru dezvoltarea
ulterioară a teoriei specifice conceptelor de interes cât și în practica managerială curentă.
Totodată am menționat elementele specifice metodologiei de cercetare utilizate,
reliefând următoarele:
Metodologia cercetării are la bază obiectivele generale enunțate precum și
obiectivele specifice corelate cu ipotezele stabilite la nivelul studiului de caz prezentat.
Metodologia cercetării a presupus validarea ipotezelor pe baza utilizării unor teste statistice
complementare dedicate datelor neparametrice și formularea unor concluzii relevante pentru
datele specifice lotului de cercetare accesat (121 de respondenți reprezentând 41 de firme din
România).
Studiul de caz a fost realizat pe baza datelor colectate de la un lot de cercetare
accesat prin intermediul metodei anchetă, implementabilă prin intermediul instrumentului sub
formă de chestionar.
Chestionarul utilizat a fost structurat pe opt subsecțiuni, cu variabilele de interes
măsurate pe o scală Likert cu cinci valori și semnificațiile aferente acestora. Suplimentar
itemilor de interes măsurabili, chestionarul a fost prevăzut cu o întrebare/solicitare deschisă
referitoare la identificarea principalelor trei riscuri strategice la adresa organizației.
Subsecțiunile chestionarului utilizat pentru colectarea datelor au fost asociate în
mod direct conceptelor și noțiunilor prezentate și explicate în partea teoretică a tezei, astfel:
activitatea de exploatare, activitatea de explorare, capabilitate dinamică, comportament
echipă managerială, rol manager, mediul extern. Suplimentar am inclus două subsecțiuni:
una referitoare la performanța percepută de respondenții chestionarului și una referitoare la
premise de performanță.
În ceea ce privește formularea ipotezelor și a concluziilor rezultate, am utilizat
raționamentul științific bazat pe componentele sale: raționamentul deductiv (conceperea
chestionarului, formularea obiectivelor și a ipotezelor de lucru, evaluarea rezultatelor testării
ipotezelor) și raționamentul inductiv (în formularea explicațiilor care permit exprimarea unor
concluzii cu aplicabilitate în plan teoretic și în planul practicii manageriale). Cele două tipuri
de raționamente au fost utilizate de o manieră alternativă, valorificând deopotrivă cadrul
teoretic general cât și aspectele particulare lotului de cercetare accesat prin intermediul
cercetării empirice desfășurate.

Capitolul 2. ORGANIZAȚIA DIN PERSPECTIVA CONCEPTULUI
AMBIDEXTRIE ORGANIZAȚIONALĂ
În capitolul 2 prezint o sinteză referitoare la evoluția cunoașterii conceptelor cheie
ambidextrie organizațională și organizație ambidextră, invocând literatura și autorii relevanți,
începând cu anii ’70.
Sunt prezentate cele mai importante lucrări cu privire la obiectul cercetării, atât studii
asociabile direct celor două concepte menționate cât și studii asociabile indirect cu acestea.
Tot în cadrul acestui capitol identific, delimitez și definesc de o manieră
comprehensivă cele trei tipuri clasice de ambidextrie organizațională, astfel:
Ambidextria secvențială: caracterizează organizaţia care evoluează de o manieră
incrementală – pas cu pas, cu schimbări punctuale din punct de vedere morfo-funcţional.
Evoluţia organizaţiei este pe fond un proces bazat pe trei elemente cheie: dezvoltare
incremental convergentă (toate activităţile converg la atingerea obiectivelor strategice);
reorientare strategică (se redefineşte modelul morfo-funcţional al organizaţiei) care vizează
deopotrivă adaptarea la o realitate evolutivă cât şi asigurarea stabilităţii sistemului reprezentat
de organizaţie; activitatea de management – ca şi element cheie integrator [Tushman &
Romanelli, 1985, p. 174].
Ambidextria structurală: aceasta caracterizează organizația care dispune de
structuri specializate, complet separate, dedicate pentru un singur tip de activitate de bază –
exploatare sau explorare şi că efectul sinergic al acestora se obţine prin integrarea
capabilităţilor implicate în baza unei viziuni asumate de top managementul organizaţiei
[Tushman & O’Reilly, 2013, p. 10].
Ambidextria contextuală: reprezintă o caracteristică a organizaţiei ce rezidă în
capacitatea comportamentală a acesteia, generată de comportamentul fiecărui individ în parte,
de a fi simultan adecvată nevoilor curente şi adaptabilă nevoilor viitoare, la nivelul fiecărui
compartiment din compunere [Birkinshaw & Gibson, 2004, p.49].
Concluziile acestui capitol permit modelarea conceptului general al ambidextriei
organizaționale în acord cu delimitările conceptuale menționate și introduc conceptul
capabilitate dinamică.

Capitolul 3. ELEMENTE CARACTERISTICE ORGANIZAȚIEI
AMBIDEXTRE
Acest capitol sintetizează din punct de vedere teoretic elementele caracteristice
ambidextriei organizaționale, cu accent pe procesul de inovare și capabilitățile dinamice.
Cele două componente caracteristice abordate în cadrul capitolului sunt prezentate de
o manieră cuprinzătoare, inclusiv prin recursul la noțiuni complementare acestora.
Din perspectiva procesului de inovare, capitolul reliefează cele două tipuri clasice de
inovare:: inovarea incrementală sau evolutivă şi inovarea radicală sau revoluţionară.
Inovarea evolutivă / incrementală este specifică de regulă unor organizaţii înalt
ierarhizate şi cu procese interne standardizate, cu o cultură organizaţională ce valorizează
menţinerea unui status quo în detrimentul experimentelor lipsite de garanţia unui succes pe
termen mediu şi lung [Durisin&Todorova, 2003, p.2].
Inovarea radicală este asociată direct cu o organizaţie în care procesul de
cercetare-inovare este localizat la nivelul unui departament specializat, caracterizat de un grad
ridicat de independenţă faţă de celelalte structuri din compunerea organizaţiei şi prea puţin
impactat de procesele asociate activităţii de exploatare derulată de organizaţie [Christensen &
Bower, 1996, p.212].
Capitolul evidențiază faptul că tipologia şi structura organizaţiei, cultura
organizaţională şi profilul psiho-profesional al echipei de management precum şi
caracteristicile dominante ale personalului angajat influenţează predispoziţia organizaţiei către
un anume tip de inovare.
În cadrul capitolului 3 este prezentat pe larg, din perspectiva fundamentării teoretice
conceptul de capabilitate dinamică. Acest concept sintetizează un set de proprietăţi atribuibile
intrinsec unei organizaţii ambidextre: capacitate de a integra, constitui şi reconfigura
cunoştinţe, procese interne şi, eventual - entităţi şi expertiză externe, de o manieră sinergică,
asigurând astfel gestionarea cu succes a provocărilor din mediul extern în care organizaţia
evoluează [Teece, Pisano & Shuen, 1997, p. 516].
În urma analizei conceptului capabilitate dinamică din perspective multiple, identific
trei abilități de bază ale acesteia, cu potențial exploatabil în practica managerială, astfel:
Capacitatea de coordonare şi integrare - vizează abilitatea de a genera
competenţe necesare organizaţiei prin valorificarea şi prin realocarea resurselor existente la
nivelul acesteia.

Capacitatea de învăţare – dependentă de un proces de învăţare, derulabil
deopotrivă de o manieră euristică – pe baza experimentării continue, cât şi de o manieră
ştiinţifico-aplicativă, pe baza unor demersuri ştiinţifice cu suport intern sau extern.
Capacitatea de a genera şi selecta soluţii competitive – reprezintă abilitatea
organizaţiei de a scana mediul extern în vederea identificării oportunităţilor şi ameninţărilor
latente sau manifeste şi de a-şi evalua corect poziţia în piaţă şi elementele cheie care-i asigură
menţinerea avantajului competitiv.
Una dintre concluziile acestui capitol este aceea că forma efectivă a capabilităţii
dinamice depinde atât de modelul de cunoaştere şi modelul funcţional al organizaţiei care o va
genera cât şi de tipul competiţiei în care organizaţia este angrenată. Chiar dacă organizaţia
funcţionează într-un mediu extern caracterizat de o competiţie relativ stabilă şi de intensitate
scăzută, pe o piaţă matură, este posibil ca în materie de capabilităţi dinamice, competiţia
pentru dezvoltarea acestora să fie mult mai intensă [Pisano, 2015, p. 32].
Capitolul 4. ORGANIZAȚIA AMBIDEXTRĂ DIN PERSPECTIVA ACTULUI
MANAGERIAL
Capitolul 4 aduce în prim plan constructul teoretic care pune în conexiune conceptele
ambidextrie organizațională și organizație ambidextră cu paradoxul organizațional
autonomie – control și cu rolul echipei manageriale.
Perspectiva teoretică construită în cadrul acestui capitol valorifică ipoteza coexistenței
benefice autonomie – control și identifică diverse tipologii manageriale, cu accent atât pe
individ cât și pe echipa managerială. Tot în cadrul acestui capitol este prezentat un model
privind relațiile de interdependență dintre comportamentul echipei manageriale, paradoxul
organizațional autonomie-control și ambidextria organizațională.
Din perspectiva actului managerial acest lucru se traduce ca fiind o dilemă
managerială, managerul oscilând între două extreme – ambele dificil de adoptat în totalitate,
în interiorul cărora trebuie să calibreze cultura și comportamentul organizației: autonomie în
execuție, inclusiv în anumite decizii, și control și îndrumare permanente ale angajaților
[Gilbert & Sutherland, 2013, p. 1].
În contextul capitolului 4, autonomia este definită ca fiind capacitatea de a
experimenta în mod curent un comportament integrativ bazat pe un set de grade de libertate,
indiferent dacă subiectul căruia i se atribuie respectivul comportament este un individ,

capabilități dinamice – echipe de lucru pe proiect, sau componente structurale ale organizației
[Ryan & Deci, 2000, p. 65].
Controlul pe care echipa managerială îl poate exercita în cadrul organizației poate avea
diverse forme, dar din punct de vedere al activității manageriale principale subsisteme /
pârghii controlabile direct sau indirect de către manager sunt delimitabile astfel [Simons,
1995, p. 159]:
Pentru exercitarea controlului indirect: subsistemul format de convingeri
profesionale ca parte a culturii organizaționale; subsistemul de auditare și diagnoză internă cu
accent pe protejarea patrimoniului organizației, a bunurilor tangibile și intangibile precum și
pe identificarea stării curente din perspectiva controlabilității organizației.
Pentru exercitarea controlului direct: subsistemul de norme și reguli interne, cu
accent pe identificarea comportamentului dezirabil și al acțiunilor interzise unui membru /
angajat al organizației; subsistemul de control interactiv, sau de control și supervizare curentă
cu accent pe comunicare internă, pe promovarea internă a obiectivelor și generarea unei
emulații socio-profesionale favorabile îndeplinirii acestora.
Principalii factori determinanți în identificarea unui echilibru optim între autonomie și
control, din perspectiva echipei manageriale, sunt:
factori organizaționali: cultura organizațională, specificul activității organizației,
nivelul și tipul competiției asumate, structura morfo-funcțională, gradul de toleranță la risc,
nivelul de tehnologizare și gradul de dependență al activităților de tehnologie, mărimea
organizației și caracterul local/global al acesteia; sistemul de management utilizat.
factori atribuibili echipei manageriale: elemente de personalitate și profil
psihologic; vârsta și gradul de maturitate în profesia deținută; experiența de viață; abilitatea de
autoinventare; capacitatea de a învăța.
factori atribuibili membrilor organizației / angajaților: elemente de personalitate și
profil psihologic; nivelul de instruire și specializarea deținute; vârsta și gradul de maturitate în
profesie; experiența de viață; atitudinea față de muncă; capacitatea de a învăța / de a se
perfecționa; poziția deținută [Gilbert & Sutherland, 2013, p. 9].
Cercetările referitoare la rolul echipei manageriale în dezvoltarea ambidextriei
organizaționale au fost concentrate în special pe o analiză sistematică a comportamentului
echipei manageriale [Gibson & Birkinshaw, 2004, p. 223].

Procesele și activitățile în care echipa managerială este implicată sunt conectate
inerent la responsabilitățile acesteia și sunt interdependente. Elementul central al preocupării
cercetătorilor în domeniul ambidextriei, din perspectiva rolului echipei manageriale, este
reprezentat de identificarea unui model prin care procesele și activitățile specifice echipei
manageriale sunt convertite – parțial sau total, în ambidextrie organizațională [Carmeli &
Halevi, 2009, p. 209].
Pentru identificarea unui mecanism coerent prin care echipa managerială își
valorizează activitățile în sensul dezvoltării ambidextriei organizaționale se utilizează două
concepte determinante, astfel: integrarea comportamentală și complexitate comportamentală.
Ambele concepte vizează comportamentul echipei manageriale.
Integrarea comportamentală se referă la măsura în care membrii unui grup, în speță
echipa managerială, se angajează în interacțiuni mutuale și colective [Hambrick, 1994, p.
188].
Complexitatea comportamentală este un concept prin care se evidențiază faptul că
membrii echipei manageriale, pentru acomodarea paradoxurilor organizaționale și nu numai,
pe anumite ferestre de timp și de oportunitate, sunt nevoiți să-și asume o multitudine de roluri,
unele dintre ele contradictorii, aspecte care solicită o versatilitate cognitivă ridicată și o
atitudine constructivă în raport cu riscul și incertitudinea, toate valorificabile în procesul de
luare a deciziilor [Carmeli & Halevi, 2009, p. 212].
Concluziile acestui capitol aduc în prim plan următoarele aspecte:
Comportamentul echipei manageriale - integrarea și complexitatea
comportamentală, constituie un ingredient cheie al succesului organizațional. Din această
perspectivă, maturitatea emoțională și profesională atât a echipei manageriale cât și a
membrilor organizației devin extrem de importante. Nivelurile de autonomie și de control sunt
dependente de relația de încredere mutuală dintre echipa managerială și restul organizației
precum și de nivelul ierarhic la care acestea se implementează [Gilbert & Sutherland, 2013,
pp. 10-11].
Afirmația că ambidextria organizațională este o realizare dependentă strict de
valoarea echipei manageriale este doar parțial adevărată în condițiile în care organizația este
deopotrivă un instrument – utilizat pentru a performa în mediul extern în acord cu un nivel de
ambiție asumat, dar și un scop în sine – organizație ambidextră.

Paradoxurile organizaționale autonomie – control și explorare – exploatare pot fi
apreciate ca fiind imbricate, interdependente, în condițiile în care dinamica organizației
solicită de o manieră coerentă o corespondență între cele două paradoxuri, tipologiile
manageriale adoptabile și competențele organizaționale dezvoltate.
Cercetărilor ulterioare pot fi axate pe: identificarea modului în care
comportamentul echipei manageriale este reflectat, ierarhic, în competențe organizaționale;
determinare unor caracteristici relevante ale echilibrului optim specific paradoxului
autonomie – control, în cazul în care acesta presupune nivele ridicate atât pentru autonomie
cât și pentru control, determinarea principalelor variabile și indicatori asociabili direct
interdependenței dintre cele două paradoxuri menționate: autonomie – control și explorare –
exploatare.
Capitolul 5. MEDIUL EXTERN AL ORGANIZAȚIEI CA FACTOR
MODELATOR AL AMBIDEXTRIEI ORGANIZAȚIONALE
În cadrul acestui capitol sunt evidențiate aspectele teoretice referitoare la mediul
extern al organizației și tipologia acesteia, din perspectiva influenței acestora asupra
ambidextriei organizaționale. Organizația este abordată ca un sistem caracterizat de un ciclu
funcțional autoadaptiv care, funcție de cum este reglat de actul managerial, permite
identificarea și detalierea a patru tipuri de comportamente organizaționale: defensiv,
prospectiv, analitic și reactiv.
Ciclul autoadaptiv caracteristic organizației este orientat pe rezolvarea celor trei tipuri
de probleme specifice organizației: problema antreprenorială, problema tehnică și problema
administrativă.
Organizația cu comportament prospectiv se caracterizează ca fiind foarte sensibilă la
oportunitățile din mediul în care aceasta operează. Organizația de a acest tip are un grad
ridicat de corelare și consistență a soluțiilor adoptate pentru cele trei probleme ale ciclului
autoadaptiv. Organizația de a acest tip funcționează de regulă într-un mediu extern volatil,
dinamic și este nevoită să dezvolte un comportament bazat în special pe activitatea de
explorare.
Organizația cu comportament defensiv este caracterizată de faptul că echipa
managerială acționează pentru a genera un model stabil, considerat propice bunei funcționări
în acord cu obiectivele de performanță asumate.

Organizația cu comportament analitic se poate conceptualiza ca fiind o combinație
unică, care are caracteristici specifice și organizației cu comportament defensiv și celei cu
comportament prospectiv. Astfel, organizația cu comportament analitic reprezintă o
alternativă viabilă la oricare dintre cele două organizații enunțate [Miles et al., 1978, p. 553].
Organizația cu comportament reactiv are ca și caracteristică dominantă faptul că
răspunsul organizației la schimbările din mediul în care aceasta operează conturează un model
funcțional deopotrivă instabil și lipsit de consistență. Efectul resimțit în plan funcțional de
către o astfel de organizație este acela că starea de normalitate cunoscută de organizație este
caracterizată de instabilitate și implicit lipsa performanței.
Capitolul 5 sintetizează aspecte relevante din punct de vedere teoretic cu privire la
internaționalizarea dimensiunii organizației (cunoscută sub denumirea de internaționalizarea
afacerii) și la impactul procesului de globalizare. Aceste aspecte sunt conexate cu ambidextria
organizațională, din perspectiva identificării unui determinism între activitatea de exploatare,
activitatea de explorare și modelele de internaționalizare a dimensiunii unei organizații: L-L-L
(abrevierea din limba engleză pentru Linkage – conectare, Leverage – utilizare eficientă,
Learning – proces de învățare) și O-L-I (abrevierea din limba engleză pentru Ownership –
proprietate, Location – locație, Internalization – internalizare).
Modelul L-L-L propus de Mathews explică, dintr-o perspectivă funcțională
dezvoltarea unui model de afacere centrat pe resurse și oferă un posibil răspuns la întrebarea
„ce este relevant în apariția bruscă a unor actori economici globali având în vedere lipsa unei
experiențe internaționale anterioare și raritatea resurselor?” [Mathews, 2006, p. 20].
Modelul Proprietate – Ownership, Locație – Location, Internalizare – Internalization,
vizează conturarea a trei subparadigme, asociate direct celor trei elemente invocate, astfel
[Dunning, 2000, pp. 163-164]:
Proprietate: avantajul competitiv al unei companii care investește pe un spațiu
extern, prin referențiere la firmele competitoare locale, este cu atât mai mare cu cât compania
respectivă are capacitatea de a-și crește nivelul activității de exploatare / producție în plan
local pe baza resurselor superioare pe care le deține.
Locație: cu cât resursele necesare obținerii efectului sinergic și materializării
avantajului competitiv la nivelul organizației sunt mai accesibile pe o piață externă cu atât mai
mult respectiva organizație va avea tendința de a-și potența avantajul competitiv prin investiții
directe pe piața respectivă.

Internalizare: vizează modul în care competențele cheie ale organizației sunt
dezvoltate și utilizate, având ca referință caracteristicile socio-economice ale piețelor externe
accesibile. Practic, cu cât beneficiile rezultate din internalizarea produselor livrabile pe piețe
externe sunt mai mari, cu atât respectiva organizație va prefera să le producă direct pe spațiul
extern care-i asigură eventual și parte din piața de interes.
În ceea ce privește mediul extern, în capitolul 5, evidențiez faptul că elementele
referitoare la dinamica și complexitatea mediului extern au constituit obiectul a numeroase
studii în domeniu, mare lor majoritate încercând pe fond să identifice caracteristicile
dominante, din perspectivă sistemică, ale mediului extern în care organizația își desfășoară
activitatea. Interacțiunea organizație – mediu extern acesteia aduce în prim plan următoarele:
mediul extern impactează în mod determinant comportamentul și strategia
adoptată la nivelul organizației;
comportamentul organizației este “modelat” funcție de percepția echipei
manageriale asupra mediului extern;
mediului extern i se pot atribui un set de caracteristici dominante a căror
cunoaștere permit echipei manageriale și, implicit, organizației menținerea unui nivel ridicat
de agilitate organizațională [Sharfman & Dean, 1991, p. 682].
Concluziile capitolului 5 conturează cele patru caracteristici potențial identificabile ale
mediului extern, făcând recurs la o abordare specifică studiilor din domeniul leadership
[Bennett & Lemoine, 2014, p. 3]:
Volatilitatea: mediul extern este caracterizat de schimbări frecvente; informațiile
necesare formalizării unei decizii sunt accesibile și situația generală este ușor de înțeles.
Elementul critic este generat de frecvența ridicată a schimbărilor din mediul extern și de
impredictibilitatea acestora.
Incertitudinea: echipa managerială operează în luarea deciziei cu un model de
cunoaștere incomplet, din care lipsesc date și informații cu privire la semnificația și efectele
secundare ale unui eveniment din mediul extern despre care nu se știe dacă va genera o
schimbare semnificativă.
Complexitatea: se referă la existența în mediul extern a numeroase entități
interconectate formal și informal la nivel de cunoaștere și mod de acțiune dar care nu sunt în
mod necesar implicate în generarea sau gestionarea unor schimbări majore.

Ambiguitatea: lipsa elementelor de cunoaștere referitoare la ce se întâmplă în
mediul extern, fără a exista posibilitatea unei abordări deterministe cauză – efect și fără a
exista un precedent istoric care să permită identificarea efectelor directe și indirecte asupra
organizației.
Capitolul 6. CERCETARE EMPIRICĂ CU PRIVIRE LA AMBIDEXTRIA
ORGANIZAȚIONALĂ
Acest capitol conține cercetarea empirică efectuată în vederea valorificării conceptelor
și aserțiunilor teoretice din capitolele anterioare.
Sunt prezentate obiectivele generale și specifice, ipotezele de lucru și metodologia de
cercetare utilizată. În cadrul acestui capitol se valorifică datele colectate prin intermediul unui
chestionar caracterizat de 105 itemi/variabile măsurate în mod direct și grupate în cadrul a opt
subsecțiuni asociate conceptelor de bază de interes (exploatare, explorare, capabilitate
dinamică, comportament echipă managerială, rol manager, mediul extern, premise
performanță și performanța percepută).
În cadrul cercetării empirice efectuate au fost asumate șase obiective specifice și
testate 148 de ipoteze cu invalidarea a 52 dintre acestea.
Testarea ipotezelor formulate s-a efectuat utilizând teste pentru date statistice
neparametrice și interpretarea rezultatelor s-a făcut având ca referință construcția teoretică și
logica funcțională formulată cu privire la organizația ambidextră.
Finalitatea cercetării empirice a vizat identificarea unui model simplificat al
organizației caracterizabile cu ajutorul datelor colectate și stabilirea unei corelații de nivel cel
puțin mediu între performanța generală a organizației și noțiunile asociate direct conceptului
organizație ambidextră.
Cercetarea empirică cu privire la ambidextria organizațională a avut următoarele
obiective generale:
Valorificarea elementelor teoretice prezentate în capitolele anterioare.
Identificarea manierei în care, la nivelul unor companii românești, de diverse
mărimi, tipologii și din diverse domenii de activitate, se manifestă atribute ale organizației
ambidextre.

Ridicarea și interpretarea unui model funcțional al organizației cu atribute de
ambidextrie, pe baza concluziilor rezultate din analiza datelor colectate, care valorizează
elementele și conceptele teoretice specifice ambidextriei organizaționale.
Subsumate obiectivelor generale prezentate am propus obiective specifice, ipoteze
asociate acestora și am folosit metode de cercetare, astfel:
Ob1: Analizarea fidelității, din punct de vedere statistic, a subsecțiunilor din
compunerea chestionarului.
Ipoteza de lucru: I1 - Subsecțiunile din compunerea chestionarului redau cu fidelitate
opțiunile reale ale respondenților, erorile aleatorii compensându-se reciproc.
Ipoteza I1 a fost validată.
Metode de cercetare utilizate: metoda consistenței interne (cu evaluarea coeficientului
Cronbach alfa, abreviat ICA) și metoda înjumătățirii (cu evaluarea coeficientului de predicție
Spearman-Brown, abreviat CSB).
Ob2: Caracterizarea subsecțiunilor asociate conceptelor specifice ambidextriei
organizaționale pe baza corelațiilor existente între variabilele măsurate direct în cadrul
fiecărei subsecțiuni din compunerea chestionarului.
Ipoteze de lucru:
- I21 – variabila „a obținut o bună performanță din punct de vedere cotă de piață”
este cel puțin mediu corelată cu variabila „a obținut o bună performanță din punct
de vedere financiar” și cu variabila „a obținut o bună performanță din punct de
vedere imagine / brand”.
Ipoteza I21 a fost validată.
- I22 – variabila „a obținut o bună performanță din punct de vedere financiar” este
cel puțin mediu corelată cu variabila „a obținut o bună performanță din punct de
vedere imagine / brand”.
Ipoteza I22 nu a fost validată.
Metoda de cercetare utilizată: analiza coeficienților de corelație Spearman.
Ob3: Identificarea unui model simplificat de analiză a organizației pe baza
itemilor din compunerea subsecțiunilor din compunerea chestionarului aplicat.

- I39: Subsecțiunile rezultate, de dimensiune redusă, în urma extragerii factorilor și
itemilor relevanți, redau cu fidelitate opțiunile reale ale respondenților, erorile
aleatorii compensându-se reciproc.
Ipoteza I31 nu a fost validată.
Ipotezele I32, I33, I34, I35, I36, I37, I38, I39 au fost validate.
Metode de cercetare utilizate: analiză factorială exploratorie – metoda extracției
componentelor principale cu rotație Varimax; calculul coeficientului Kaiser-Meyer-Olkin;
metoda sumativă cu calculul mediei aritmetice.
Ob4: Identificarea tipului de distribuție care caracterizează factorii relevanți
rezultați, variabilele din compunerea subsecțiunii Performanță Percepută și a variabilei
generice V – Performanța Generală.
Ipoteze de lucru:
- I4k (k de la 1 la 16): Factorul relevant Fk (k de la 1 la 16) este caracterizat de date
distribuite normal.
- I417: Variabila V1 – a obținut o bună performanță din punct de vedere financiar,
este caracterizată de date distribuite normal.

- I418: Variabila V2 – a obținut o bună performanță din punct de vedere cotă de
piață, este caracterizată de date distribuite normal.
- I419: Variabila V3 - a obținut o bună performanță din punct de vedere
imagine/brand, este caracterizată de date distribuite normal.
- I420: Variabila generică V – Performanță Generală este caracterizată de date
distribuite normal.
Toate ipotezele I4k (k de la 1 la 16), I417, I418, I419, I420 au fost invalidate pe baza
testului de normalitate Shapiro – Wilk.
Metode de cercetare utilizate: testul de normalitate a datelor cu calculul coeficientului
Shapiro-Wilk; testul de normalitate cu calculul indicelui de oblicitate Skewness și a indicelui
de boltire Kurtosis.
Ob5: identificarea legăturilor probabile și semnificative din punct de vedere
statistic dintre factorii relevanți rezultați, variabilele subsecțiunii Performanță Percepută,
variabila generică V – Performanță Generală și variabilele de control ce caracterizează lotul
de cercetare.
Ipoteze de lucru:
- I5km (k de la 1 la 16; m de la 1 la 5): Datele care caracterizează factorul relevant
Fk (k de la 1 la 16) nu depind în mod semnificativ, din punct de vedere statistic, de
caracteristicile variabilei de control Cm (m de la 1 la 5, și caracterizează
respondenții prin: C1 – gen/sex; C2 – vârstă; C3 - vechime pe poziția managerială
deținută; C4 – nivel poziție managerială; C5 – tipul activității derulat de
organizație).
Au fost invalidate ipotezele: I511, I515, I521, I534, I535, I541, I544, I551, I561, I565, I575,
I591, I594, I5111, I5114, I5115, I5134.
- Im517: Datele care caracterizează variabila V1 – a obținut o bună performanță
din punct de vedere financiar, nu depind în mod semnificativ, din punct de vedere
statistic, de caracteristicile variabilei de control Cm (m de la 1 la 5, cu explicațiile
de mai sus).
Toate ipotezele Im517 au fost validate.
- Im518: Datele care caracterizează variabila V2 – a obținut o bună performanță
din punct de vedere cotă de piață, nu depind în mod semnificativ, din punct de

vedere statistic, de caracteristicile variabilei de control Cm (m de la 1 la 5, cu
explicațiile de mai sus).
A fost invalidată ipoteza I2518.
- Im519: Datele care caracterizează variabila V3 – a obținut o bună performanță
din punct de cotă de piață, nu depind în mod semnificativ, din punct de vedere
statistic, de caracteristicile variabilei de control Cm (m de la 1 la 5, cu explicațiile
de mai sus).
A fost invalidată ipoteza I3519.
- Im520: Datele care caracterizează variabila generică V – Performanța Generală,
nu depind în mod semnificativ, din punct de vedere statistic, de caracteristicile
variabilei de control Cm (m de la 1 la 5, cu explicațiile de mai sus).
A fost invalidată ipoteza I4520.
Metode de cercetare utilizate: testul pentru date neparametrice și eșantioane
independente Kruskal-Wallis cu calcularea coeficientului χ2 specific (abreviat χ2KW).
Ob6: identificarea legăturilor probabile și semnificative din punct de vedere
statistic dintre factorii relevanți și variabila generică V – Performanță Generală. Elaborarea
schiței modelului funcțional.
Ipoteze de lucru:
- I6k: variabila generică V – Performanța Generală corelează cel puțin de nivel
mediu cu factorul relevant Fk (k de la 1 la 16).
Au fost validate doar ipotezele: I61, I62, I64, I65, I69, I611.
Metode de cercetare utilizate: analiza coeficienților de corelație Spearman.
În ceea ce privește concluziile capitolului 6, sintetizez următoarele:
Chestionarul conceput pe baza subsecțiunilor din compunere este asimetric din
perspectiva numărului de itemi/variabile alocate pentru fiecare subsecțiune și relativ
supradimensionat. Chestionarul a fost elaborat astfel în mod intenționat din următoarele
motive: nu a existat o fază de calibrare/pretestare a chestionarului și posibilitatea practică de a
utiliza metoda test-retest era aproape nulă.
În ceea ce privește răspunsurile deschise, primite pentru secțiunea referitoare la
identificarea riscurilor strategice la adresa organizației se remarcă faptul că ponderea cea mai
mare, din total riscuri exprimate, din perspectiva frecvenței de menționare, o are riscul asociat

domeniului financiar – 45%, urmat de riscul asociat domeniului resurse umane – cu o pondere
de 30%, și de cel asociat domeniului tehnologic – cu o pondere de 25%.
Modelul funcțional propus valorizează factorii relevanți rezultați din perspectiva
corelării acestora cu variabila generică V – Performanța Generală a organizației.
Se constată faptul că performanța generală a organizației este corelabilă, de nivel cel
puțin mediu, cu elementele specifice subsecțiunilor și factorilor relevanți rezultați, astfel:
Factorul F1 specific subsecțiunii Premise Performanță (investițiile în tehnologie,
cooperarea interdepartamentală, optimizarea alocării și utilizării resurselor disponibile).
Factorul F2 specific subsecțiunii Explorare (cunoașterea și explorarea pieței de
profil, existența unor compartimente specializate pentru dezvoltarea afacerii și o cultură
organizațională care promovează conceptul de job).

menținerea poziției în piață și derularea activităților curente, utilizarea cadrului normativ
intern și orientarea efortului organizațional pe îndeplinirea obiectivelor asumate).
Factorii F5 și F9 specifici subsecțiunii Capabilitate Dinamică (existența unor
capabilități de integrare și coordonare a proceselor complexe cu asigurarea unei convergențe
între obiectivele de performanță asumate și dinamica organizațională, precum și alternarea
dezvoltării incrementale cu dezvoltarea radicală).
Factorul F11 specific subsecțiunii Comportament Echipă Managerială
(omogenitatea expertizei deținute de echipa managerială, pe fondul unei comunicări eficiente
și a unei reputații solide; coerența actului managerial și încurajarea creativității).
Capitolul 7. CONCLUZII FINALE ȘI CONTRIBUȚII PERSONALE
În cadrul acestui ultim capitol sintetizez principalele concluzii rezultate, contribuțiile
personale, implicațiile practice potențiale, limitele cercetării efectuate precum și câteva
propuneri de extindere ulterioară a cercetării.
Principalele concluzii cu caracter general bazate pe cercetarea efectuată sunt:
Conceptele organizație ambidextră și ambidextrie organizațională sunt concepte
robuste din perspectiva integrării unor caracteristice dezirabile la nivelul oricărei organizații
orientate spre performanță.
Una dintre provocările majore, din perspectiva teoriei prezentate, o constituie
abilitatea de a genera un instrument cu valoare acțională, capabil să identifice și să măsoare
parametrii care condiționează operaționalizarea ambidextriei organizaționale.
Un rol semnificativ în dezvoltarea organizației ambidextre îl joacă echipa
managerială prin omogenitatea socio-profesională a membrilor acesteia.
Deși construcția teoretică a menționat un potențial impact al mediului extern
organizației asupra performanței și ambidextriei organizaționale, datele colectate și analizate
nu permit identificarea unor corelații semnificative în acest sens.
Cercetarea empirică prezentată permite identificarea unui model funcțional
posibil a fi îmbunătățit și validat ulterior, inclusiv prin intermediul ecuațiilor structurale.

Principalele contribuții personale la realizarea cercetării sunt:
Identificarea stadiului curent al cunoașterii referitoare la conceptele ambidextrie
organizațională și organizație ambidextră prin prezentarea unui inventar de autori și lucrări
relevante cu menționarea elementelor de diferență specifică și a celor de similaritate.
Realizarea unei prezentări elaborate care să asigure înțelegerea adecvată a
conceptelor ambidextrie organizațională și organizație ambidextră și a utilității potențiale a
acestora la nivelul practicii manageriale.
Identificarea conceptelor ambidextrie organizațională și organizație ambidextră
ca potențial valorificabile în spațiul domeniului management organizațional.
Afirmarea sistematică a importanței ambidextriei organizaționale în obținerea
avantajului competitiv și construirea performanței generale a organizației.
Formularea unor concluzii cu valoare acțională în cadrul capitolelor doi, patru,
cinci și șase, atât din perspectiva valorificării teoretice a conceptelor prezentate și analizate la
nivelul capitolelor menționate, cât și din perspectiva aplicabilității sau testării practice a
acestora.
Elaborarea chestionarului, aplicarea acestuia și modelarea comportamentului
organizațional din perspectiva conceptului organizație ambidextră.
Identificarea, la nivelul percepției respondenților, prin corelarea datelor colectate,
a principalelor caracteristici asociate conceptelor modelate prin subsecțiunile chestionarului.
Generarea unui model simplificat, dar semnificativ din punct de vedere statistic
pentru lotul de cercetare accesat, cu care să se opereze asupra conceptului organizație
ambidextră.
Identificarea unor potențiale legături între performanța generală a organizației și
factorii relevanți rezultați și creionarea unui model funcțional care exprimă, de o manieră
intrinsecă, atributele asociate organizației ambidextre.
Cercetarea realizată permite formularea următoarelor implicații practice potențiale:
Promovarea și utilizarea concretă a conceptului organizație ambidextră la nivelul
practicii manageriale, din perspectiva integrării componentelor decizională și acțională.

Optimizarea raportului dintre activitatea de exploatare și activitatea de explorare
și asigurarea complementarității celor două tipuri de activități.
Optimizarea funcționării organizației prin încurajarea și exersarea sistematică, atât
la nivelul echipei manageriale cât și la nivelul întregii organizații, a acelor procese care permit
dezvoltarea ambidextriei organizaționale.
Operaționalizarea capabilităților dinamice prin dezvoltarea capacității de
coordonare și integrare, a capacității de învățare și management a cunoștințelor și a capacității
de generare a soluțiilor competitive.
Orientarea procesului de transformare organizațională – înființarea și
restructurarea organizației, atât din punct de vedere structural cât și din punct de vedere
procesual cu valorizarea caracteristicilor organizației ambidextre.
Cunoașterea și înțelegerea mediului extern și calibrarea comportamentului
organizației în raport de volatilitatea, incertitudinea, complexitate și ambiguitate specifice
acestuia.
Limitele studiului efectuat pot fi identificate astfel:
Concentrarea pe perspectiva managerială asupra conceptelor prezentate, fără a
identifica de o manieră cuantificabilă performanța organizației.
Caracterizarea mediului extern al organizației prin concentrarea pe caracteristicile
majore - volatilitate, incertitudine, complexitate și ambiguitate, indiferent de scala de
referință a acestuia: local, regional, internațional.
Chestionarul asimetric (între subsecțiunile din compunere) și supradimensionat
pentru subsecțiunile Capabilitate Dinamică, Comportament Echipă Managerială și Rol
Manager.
Dimensiunea lotului de cercetare – 121 de respondenți care provin din 41 de
organizații, nu permite generalizarea concluziilor cercetării empirice și nici nu asigură
testabilitatea modelului funcțional prin utilizarea ecuațiilor structurale.
Se pot formula următoarele propuneri de extindere a cercetării:
Identificarea manierei în care comportamentul echipei manageriale este reflectat,
ierarhic, în competențe organizaționale asociabile direct conceptelor ce definesc ambidextria
organizațională.

Optimizarea chestionarului utilizat și aplicarea acestuia pe un eșantion
reprezentativ, cu pilotarea cercetării fie pe un domeniu specific de activitate, fie pe un areal
geografic de interes.
Studierea modului în care, în cazul unui cadru colaborativ inter-organizațional,
avantajul competitiv poate fi obținut prin operaționalizarea unei ambidextrii organizaționale
distribuite la nivelul organizațiilor implicate.
Dublarea datelor ordinale asociate scalei Likert cu date parametrice precise
referitoare la performanța măsurabilă a organizațiilor chestionate.
Reevaluarea modelului din perspectiva confirmării analizei factoriale utilizate, cu
utilizarea modelării prin ecuații structurale.

3. SUMMARY OF THE DOCTORATE THESIS CHAPTERS
The motivation of the research on "Initiating and Developing of an Ambidextrous
Organization in a Risky International Environment" is based on the desire to bring to the fore
the concepts of "organizational ambidexterity" and "ambidextrous organization", drawing a
less conventional perspective on the specific characteristics of the performance-oriented
organization.
The choice of the theme is justified by the current socio-economic context, in
particular a postmodern and informational era context. Thus, certain organizational behaviors
have suffered and will undergo profound mutations from the perspective of usable socio-
economic mechanisms as well as the concrete ways of their implementation in order to
maintain the organization focused on gaining the competitive advantage in a globally and
globalizing environment with a strong virtual valence and with a strong predisposition
towards volatility, uncertainty, complexity and ambiguity.

The role of managerial team, socio-professional emulation and internal processes
through formal and informal knowledge within the generic organization has been, are and will
be important elements in the dynamics of any organization.
By bringing to the forefront the key concepts of "organizational ambidexterity" and
"ambidextrous organization" as well as their research we have sought to identify an
integrative concept of those desirable features within an organization - generally enabling it to
function in conditions of efficiency and effectiveness.
The goal of the research contained in the doctoral thesis is to identify a functional
model of the performance oriented organization, a model based on the concepts of
"organizational ambidexterity" and "ambidextrous organization" and their subsequent
characteristics, and to provide a set of conclusions specific to the research group accessed,
potentially exploitable at the level of managerial practice in the business environment, and not
only, from Romania.
In view of the above, under the guidance of the doctoral supervisor, Professor Ion
Pârgaru, I have structured the doctoral thesis as follows:
the first five chapters are dedicated to the theoretical basis on the introductory and
key concepts of the thesis;
the chapter 6 consists of a case study based on empirical research conducted on a
research sample and conducted on the basis of a research methodology in accordance with a
set of established objectives and hypotheses;
the chapter 7 is dedicated to the final conclusions, mentioning the own
contributions to the research, the potential practical implications of the research results, the
limits of the study and the potential future research directions.
CHAPTER 1. INTRODUCTION IN THE FIELD OF RESEARCH
Within this first chapter we identified the following:
The field of research - organizational management. The valuing element is
represented by the organization defined as being a social structure oriented towards the
achievement of objectives, conceived and structured intentionally from a systemic
perspective, for the coordinated development of a set of activities [Daft, 2010, p. 11];

The research area - organizational behavior in the sense of a synergic result of the
actions performed by the staff within an organization and the effects of these actions on the
performance of the organization of interest [Robbins & Judge, 2013, p. 10];
The object of the research - detailed explanation, identification and valorization of
the organizational ambidexterity and ambidextrous organization concepts.
The ambidexterity concept, generated in the 1970s, studied and developed cyclically,
is assumed and known in the literature as organizational ambidexterity. This concept is in
itself the property of an organization to evolve in a synergistic manner by optimizing the way
in which a functional balance is achieved between two core activities of the organization: the
current work by exploiting a context in which the organization is immersed in the present
time, and exploration and continuous development activities that aim at the substance of the
organization's future reality.
Also within this chapter I expressed the following general objectives of the research:
The presentation of relevant theoretical elements for defining and understanding
the concepts of organizational ambidexterity and ambidextrous organization.
Conducting an empirical research - with specific objectives and statistically
testable hypotheses based on the collected data, ensuring the valorization of the presented
theoretical elements and allowing identifying the manner in which, at the level of some
Romanian companies, of various sizes, typologies and various areas of activity, there are
attributes of the ambidextrous organization.
Designing and interpreting a functional model of the organization with
ambidextrous attributes, based on the conclusions of the analysis of the collected data, which
valorizes the theoretical elements and concepts specific to the organizational ambidexterity.
The formulation of conclusions with actionable value, usable both for the
subsequent development of the theory of the concepts of interest and in the current managerial
practice.
At the same time, I mentioned the specific elements of the research methodology used,
highlighting the following:
The research methodology is based on the general objectives stated as well as the
specific objectives correlated with the hypotheses established at the level of the presented case

study. The research methodology implied the validation of the hypotheses based on the use of
complementary statistical tests dedicated to non-parametric data and the formulation of
conclusions relevant to the data specific to the research sample (121 respondents representing
41 Romanian firms).
The case study was conducted on the basis of data collected from a research
sample accessed via the survey method, using a questionnaire.
The questionnaire used was structured on eight sections, with the variables of
interest measured on a Likert scale with five values and their meanings. In addition to the
measurable items of interest, the questionnaire was provided with a question / open request
regarding the identification of the three main strategic risks to the organization.
Sections of the questionnaire used for data collection were directly related to the
concepts and notions presented and explained in the theoretical part of the thesis, such as:
exploitation activity, exploration activity, dynamic capability, managerial team behavior, role
manager, external environment. In addition, I included two sections: one pertaining to the
perceived performance by the respondents and one to the performance premise.
As regards the formulation of the hypotheses and the resulting conclusions, we
used the scientific reasoning based on its components: the deductive reasoning (the design of
the questionnaire, the formulation of the objectives and the working hypotheses, the
evaluation of the hypothesis test results) and the inductive reasoning (the formulation
conclusions with applicability in theoretical area and managerial practice). The two types of
reasoning were used in an alternative way, capitalizing both the general theoretical framework
and the particular aspects of the research group accessed through empirical research.
CHAPTER 2. THE ORGANIZATION FROM THE PERSPECTIVE OF THE
ORGANIZATIONAL AMBIDEXTERITY CONCEPT
In the chapter 2, I present a synthesis of the evolution of the knowledge of the key
concepts - organizational ambidexterity and the ambidextrous organization, invoking the
relevant literature and authors since the 1970s.
The most important papers on the subject of research are presented; both studies
directly associated with the two mentioned concepts and indirectly associated studies.
Also within this chapter I identify, delimit and define in a comprehensive way the
three classical types of organizational ambidexterity, as follows:

Sequential ambidexterity: it characterizes the organization that evolves
incrementally - step by step, with punctual functional morphological changes. The evolution
of the organization is basically a process based on three key elements: incremental convergent
development (all activities converge to achieving strategic goals); strategic reorientation (the
morpho-functional model of the organization is redefined) aiming both at adapting to an
evolutionary reality and ensuring the stability of the system represented by the organization;
management activity - as an integral key element [Tushman & Romanelli, 1985, p. 174].
Structural ambidexterity: it characterizes the organization that has specialized
structures, completely separate, dedicated to one type of basic activity - exploitation or
exploration and that their synergistic effect is obtained by integrating the capabilities involved
based on a vision assumed by the top management of the organization [Tushman & O'Reilly,
2013, p. 10].
Contextual ambidexterity: it is a characteristic of the organization that resides in
its behavioral capacity, generated by individual behavior, to be simultaneously appropriate to
current and adaptable for future needs at the level of each compartment of organization
[Birkinshaw & Gibson, 2004, p. 49].
The conclusions of this chapter allow the modeling of the general concept of
organizational ambidexterity according with the conceptual delimitations mentioned and
introduce the concept of dynamic capability.
CHAPTER 3. CHARACTERISTICS OF THE AMBIDEXTROUS
ORGANIZATION
This chapter summarizes theoretically the elements of organizational ambidexterity,
focusing on the innovation process and the dynamic capabilities.
The two characteristic components addressed within the chapter are presented in a
comprehensive manner, including the use of complementary notions.
From the perspective of the innovation process, this chapter highlights the two classic
types of innovation: incremental or evolutionary innovation and radical or revolutionary
innovation.
Evolutionary / incremental innovation is typically specific to highly hierarchical
organizations and standardized internal processes, with an organizational culture that values

maintaining a status quo at the expense of experiments lacking the guarantee of success in the
medium and long term [Durisin & Todorova, 2003, p.2].
Radical innovation is directly associated with an organization where the innovation
research process is located at the level of a specialized department characterized by a high
degree of independence from the other structures of the organization and little affected by the
processes associated with the organization's operating activity [ Christensen & Bower, 1996,
p. 212].
The chapter highlights that the typology and structure of the organization, the
organizational culture and the psycho-professional profile of the management team as well as
the dominant characteristics of the employed staff influence the organization's predisposition
to a certain type of innovation.
Within chapter 3, the concept of dynamic capability is widely presented from the
perspective of theoretical substantiation. This concept synthesizes a set of intrinsically
attributable properties to an ambidextrous organization: the ability to integrate, build and
reconfigure knowledge, internal processes, and possibly - entities and external expertise in a
synergistic manner, thus ensuring the successful management of challenges form external
environment in which the organization evolves [Teece, Pisano & Shuen, 1997, p. 516].
After analyzing the concept of dynamic capability from multiple perspectives, I
identified three basic skills, with potential exploitable in managerial practice, as follows:
Coordination and integration capacity - entails the ability to generate the
necessary skills for the organization by capitalizing and reallocating existing resources at its
level.
Learning capacity - dependent on a learning process, which is both heuristically
process - based on continuous experimentation and a scientific-applicative process, based on
scientific approaches with internal or external support.
The ability to generate and select competitive solutions - is the ability of the
organization to scan the external environment to identify latent or manifest opportunities and
threats, and to properly assess its market position and key elements that ensure it maintains its
competitive advantage.
One of the conclusions of this chapter is that the effective form of dynamic capability
depends both on the model of knowledge and the functional model of the organization that
will generate it and on the type of competition in which the organization is engaged. Even if

the organization operates in an external environment characterized by a relatively stable and
low-intensity competition on a mature market, it is likely that in the field of dynamic
capabilities, the competition for their development will be much more intense (Pisano, 2015,
p. 32].
CHAPTER 4. THE AMBIDEXTROUS ORGANIZATION FROM THE
MANAGERIAL ACTIVITY PERSPECTIVE
The chapter 4 brings to the fore the theoretical construct that connects the concepts of
organizational ambidexterity and ambidextrous organization with the organizational paradox
autonomy - control and with the role of the managerial team.
The theoretical perspective developed within this chapter explores the hypothesis of
beneficial coexistence autonomy - control and identifies various managerial typologies, with
emphasis on both the individual and the managerial team. Also in this chapter is presented a
model regarding the interdependence relations between managerial team behavior, the
organizational paradox-autonomy-control and the organizational ambidexterity.
From the perspective of the managerial activity, this translates into a managerial
dilemma, the manager oscillates between two extremes - both difficult to adopt in their
entirety, within which they must calibrate the culture and behavior of the organization:
autonomy in execution, including in certain decisions, and control and permanent guidance of
employees [Gilbert & Sutherland, 2013, p. 1].
In the context of the chapter 4, autonomy is defined as the ability to experience an
integrative behavior based on a set of degrees of freedom, whether the subject to which the
behavior is attributed is an individual, dynamic capabilities - project teams, or structural
components of the organization [Ryan & Deci, 2000, p. 65].
The control that the management team can exercise within the organization can take
various forms, but from the point of view of the main managerial activity, the sub-systems /
levers directly or indirectly controlled by the manager are delimited [Simons, 1995, p. 159]:
For exercising indirect control: the professional beliefs subsystem as part of
organizational culture; audit and internal diagnosis subsystem, focusing on protecting the
organization's patrimony, tangible and intangible assets, as well as identifying current status
from the point of view of the organization's controllability.
For exercising direct control: the subsystem of internal rules and rules, focusing
on identifying desirable behavior and prohibited actions for a member / employee of the

organization; the interactive control subsystem, or the current control and supervision with an
emphasis on internal communication, on the internal promotion of objectives and the
generation of a socio-professional emulation favorable to their fulfillment.
The main determinants in identifying an optimal balance between autonomy and
control from the perspective of the managerial team are:
The organizational factors: organizational culture, the specificity of the
organization's activity, the level and type of competition assumed, the morpho-functional
structure, the degree of risk tolerance, the level of technology and the dependence of the
technological activities, the size of the organization and its local / global character; the
management system used.
The factors attributable to the managerial team: personality elements and
psychological profile; age and degree of maturity in the profession; life experience; the ability
to self-invent; the ability to learn.
The factors attributable to the members of the organization / employees:
personality elements and psychological profile; the level of training and specialization held;
age and degree of maturity in the profession; life experience; attitude towards work; the
ability to learn / improve; position held [Gilbert & Sutherland, 2013, p. 9].
Research on the role of the managerial team in the development of organizational
ambidexterity has been focused on a systematic analysis of the behavior of the management
team [Gibson & Birkinshaw, 2004, p. 223].
The processes and activities in which the managerial team is involved are inherently
linked to its responsibilities and are interdependent. The central element of the ambidextrous
research concern from the perspective of the role of the managerial team is the identification
of a model by which the processes and activities of the managerial team are converted, partly
or totally, into organizational ambidexterity [Carmeli & Halevi, 2009, p. 209].
In order to identify a coherent mechanism by which the managerial team values its
activities in the direction of the development of organizational ambidexterity, two determinant
concepts are used: behavioral integration and behavioral complexity. Both concepts refer to
the behavior of the management team.

Behavioral integration refers to the extent to which the members of a group, in
particular the managerial team, engage in mutual and collective interactions [Hambrick, 1994,
p. 188].
Behavioral complexity is a concept that highlights the fact that members of the
management team, for accommodating organizational paradoxes and not only, on certain time
and opportunity windows, have to assume a multitude of roles, some of them contradictory,
aspects that requires a high cognitive versatility and a constructive attitude in relation to risk
and uncertainty, all of which can be capitalized in the decision-making process [Carmeli &
Halevi, 2009, p. 212]
The conclusions of this chapter highlight the following issues:
The managerial team behavior - integration and behavioral complexity, is a key
ingredient of organizational success. From this perspective, the emotional and professional
maturity of both the management team and the members of the organization are extremely
important. Autonomy and control levels depend on the mutual trust relationship between the
management team and the rest of the organization as well as the hierarchical level at which
they are implemented [Gilbert & Sutherland, 2013, pp. 10-11].
The assertion that organizational ambidexterity is an achievement strictly
dependent on the value of the managerial team is only partially true because the organization
is also an instrument - used to perform in the external environment in accordance with an
assumed level of ambition, but also an end in itself - an ambidextrous organization.
The organizational paradoxes autonomy - control and exploration - exploitation
can be considered as nested, interdependent, as the dynamics of the organization demands in a
coherent manner a correlation between the two paradoxes, the adoptable managerial
typologies and the developed organizational skills.
The subsequent research can be focused on: identifying how the behavior of the
management team is reflected, hierarchically, in organizational skills; determining the
relevant characteristics of the optimum balance specific to the autonomy-control paradox, if it
involves high levels for both autonomy and control; the determination of the main variables
and indicators directly associated with the interdependence between the two paradoxes
mentioned: autonomy - control and exploration – exploitation.

CHAPTER 5. THE ORGANIZATIONS’S EXTERNAL ENVIRONMENT AS A
MODELING FACTOR OF THE ORGANIZATIONAL AMBIDEXTERITY
Within this chapter are highlighted the theoretical aspects related to the external
environment of the organization and different organization’s typology, from the perspective
of their influence on the organizational ambidexterity. The organization is approached as a
system characterized by a self-adaptive functional cycle which, depending on how it is
regulated by the managerial activity, allows identifying and detaching four types of
organizational behaviors: defensive, prospective, analytical and reactive.
The self-adaptive cycle characteristic of the organization is geared towards solving the
three types of problems specific to the organization: the entrepreneurial problem, the technical
problem and the administrative problem.
The organization with prospective behavior is characterized as being very sensitive to
the opportunities in the environment in which it operates. The organization of this type has a
high degree of correlation and consistency of the solutions adopted for the three problems of
the self-adaptive cycle. The organization of this type typically operates in a volatile, dynamic
external environment and has to develop behavior based especially on exploration.
The organization with defensive behavior is characterized by the fact that the
managerial team acts to generate a stable model, considered to be good for the good
functioning according to the assumed performance objectives.
The organization with an analytical behavior can be conceptualized as a unique
combination that has specific characteristics and defensive and prospective behavioral
organizations. Thus, the organization with an analytical behavior represents a viable
alternative to any of the two organizations mentioned [Miles et al., 1978, p. 553].
The organization with reactive behavior has as a dominant feature that the
organization's response to the changes in the environment in which it operates outlines a
functioning model that is both unstable and lacking consistency. The effect felt in a functional
plan by such an organization is that the state of normality known to the organization is
characterized by instability and implicitly lack of performance.
The chapter 5 summarizes theoretically relevant aspects of the internationalization of
the organization's size (known as the business internationalization) and the impact of the
globalization process. These aspects are linked to organizational ambidexterity, from the

perspective of identifying the determinism between exploitation activity, exploration activity,
and business internationalization models of an organization: LLL (Linkage - Leverage -
Learning) and OLI (Ownership - Location - Internalization).
The LLL model proposed by Mathews explains, from a functional perspective, the
development of a resource-based business model and provides a possible answer to the
question "what is relevant in the sudden emergence of global economic actors in view of the
lack of previous international experience and the rarity of resources?" [Mathews, 2006, p. 20].
The OLI model aims to outline three sub-types, directly associated with the three
elements invoked, thus [Dunning, 2000, pp. 163-164]:
Ownership: The competitive advantage of a company investing in an external
space by reference to local competing firms is even greater as the company has the ability to
increase its level of exploitation / production at local level on the basis of resources superior it
holds.
Location: the more resources available to obtain the synergy effect and the
materialization of competitive advantage at the organization level in an external market, the
more likely it will be to enhance its competitive advantage by direct investment on the
market.
Internalization: it refers to how the organization's key competences are developed
and used, with reference to the socio-economic characteristics of affordable external markets.
In practice, the higher the benefits resulting from the internalization of the products delivered
on the foreign markets, the more the organization will prefer to produce directly on the
external space, which is also part of the market of interest.
As far as the external environment is concerned, I highlight the fact that the elements
regarding the dynamics and the complexity of the external environment have been the subject
of numerous studies in the field, most of them trying on the essence to identify the dominant
systemic features of the external environment in which organization operates. The interaction
between the organization and its external environment brings to the forefront the following:
the external environment strongly influences the behavior and strategy adopted at
the organization level;
the behavior of the organization is "modeled" according to the management's
perception of the external environment;

the external environment can be assigned a set of dominant characteristics whose
knowledge allows the managerial team and, implicitly, the organization to maintain a high
level of organizational agility [Sharfman & Dean, 1991, p. 682].
The conclusions of the chapter 5 outline the four potentially identifiable characteristics
of the external environment, resorting to a specific approach to leadership studies [Bennett &
Lemoine, 2014, p. 3]:
Volatility: the external environment is characterized by frequent changes; the
information needed to formalize a decision is accessible and the general situation is easy to
understand. The critical element is generated by the high frequency of changes in the external
environment and their unpredictability.
Uncertainty: The management team operates in decision making process with an
incomplete knowledge and model lacking data and information about the significance and
secondary effects of an external event that is not known to generate a significant change.
Complexity: refers to the existence in the external environment of many formally
and informally interconnected entities at the level of knowledge and mode of action but not
necessarily involved in the generation or management of major changes.
Ambiguity: lack of knowledge about what is happening in the external
environment, without the possibility of a deterministic cause-effect approach and without a
historical precedent that allows the identification of direct and indirect effects on the
organization.
CHAPTER 6. EMPIRICAL RESEARCH ON ORGANIZATIONAL
AMBIDEXTERITY
This chapter contains the empirical research done to capitalize the theoretical concepts
and assertions in the previous chapters.
The general and specific objectives, the working hypothesis and the research
methodology used are presented. Within this chapter the data collected through a
questionnaire of 105 items / variables directly measured and grouped under the eight sections
associated with the basic concepts of interest (exploitation, exploration, dynamic capability,
managerial team behavior, role manager, external environment, performance premise and
perceived performance).

In the empirical research carried out, six specific objectives and 148 hypotheses were
assumed and tested, with the invalidity of 52 of hypotheses.
Testing of the formulated hypotheses was performed using tests for nonparametric
statistical data and interpretation of the results was made with reference to the theoretical
construction and functional logic formulated on the ambidextrous organization.
The purpose of empirical research was to identify a simplified model of the
organization that is characterized by the data collected and to establish a correlation at least at
least between the overall performance of the organization and the concepts directly associated
with the ambidextrous organization concept.
Empirical research on organizational ambidexterity has had the following general
objectives:
Valorization of the theoretical elements presented in the previous chapters.
Identifying the manner in which, at the level of Romanian companies, of different
sizes, typologies and different fields of activity, the attributes of the ambidextrous
organization are manifested.
Designing and interpreting a functional model of the organization with
ambidextrous attributes, based on the conclusions of the analysis of the collected data, which
valorizes the theoretical elements and concepts specific to the organizational ambidexterity.
In addition to the general objectives presented, I proposed specific objectives,
associated hypotheses and used research methods as follows:
Ob1: Analysis of the statistical fidelity of the questionnaire’s sections.
Working hypothesis: I1 – The sections of the questionnaire reflect faithfully the real
choices of the respondents, the random errors compensating each other.
The hypothesis I1 has been validated.
Methods of research used: internal consistency method (with Cronbach alpha
coefficient, abbreviated as ICA) and split-half method (with Spearman-Brown prediction
coefficient, abbreviated as CSB).

Ob2: Characterization of the sections associated with the organizational
ambidexterity concept based on the correlations existing between the variables measured
directly within each section of the questionnaire.
Working hypotheses:
- I21 - the variable "it has achieved good market share performance" is at least
medium correlated with the variable "it has achieved good financial performance"
and with the variable "it has achieved good performance from the point of view
image / brand".
The hypothesis I21 has been validated.
- I22 - the variable "it has achieved good financial performance" is at least medium
correlated with the variable "it has achieved good image / brand performance".
I22 hypothesis was not validated.
Research method used: analysis of Spearman correlation coefficients.
Ob3: Identification of a simplified model of the organization's analysis based on
the items in the subsection composition of the applied questionnaire.
Working hypotheses:
- I31: There is a small set of relevant factors that can characterize the Perceived
Performance section.
- I32: There is a small set of relevant factors that can characterize the Performance
Premise section.

Ob6: identifying probable and statistically significant links between relevant
factors and generic variable V - General Performance. Developing the functional model.
Working hypotheses:
- I6k: generic variable V - General Performance correlates at least medium with the
relevant factor Fk (k from 1 to 16).
The following hypotheses were validated: I61, I62, I64, I65, I69 and I611.
Research methods used: analysis of Spearman correlation coefficients.
Concerning the conclusions of the chapter 6, I can summarize the following:
The questionnaire based on the eight sections is asymmetric in terms of the number of
items / variables allocated for each section and relatively oversized. The questionnaire was
deliberately designed in this manner for the following reasons: there was no calibration /
pretesting phase of the questionnaire and the practical possibilities of using the test-retest
method were almost null.
Regarding the open responses received for the strategic risks identification section of
the organization, it is noted that the largest share of all the risks expressed, in terms of
frequency of reporting, is the risk associated with the financial sector - 45%, followed by the
risk associated with the human resources field - with a share of 30% and the one related to the
technological field - with a share of 25%.
The proposed functional model evaluates the relevant factors from the perspective of
correlating them with the generic variable V - General Performance of the Organization.
It is noted that the general performance of the organization is correlated, at least at
medium level, with the elements specific to the sections and relevant factors as follows:
The relevant factor F1 specific to the Performance Premise section (investment in
technology, interdepartmental cooperation, optimization of the allocation and use of available
resources).

The relevant factor F2 specific to the Exploration section (knowledge and
exploration of the market, existence of specialized departments for business development and
an organizational culture that promotes the concept of a job – multitasking).
The relevant factor F4 specific to the Exploitation section (concentration of effort
to maintain market position and ongoing activities, use of internal regulatory framework and
orientation of organizational effort to achieve the objectives assumed).
The relevant factors F5 and F9 specific to the Dynamic Capability section (the
existence of integration and coordination capabilities of complex processes, ensuring
convergence between the assumed performance objectives and organizational dynamics, as
well as the alternation of incremental development with radical development).

CHAPTER 7. FINAL CONCLUSIONS AND OWN CONTRIBUTIONS
In this last chapter I synthesize the main conclusions, the personal contributions, the
practical potential implications, the limits of the research carried out as well as some
proposals for further extension of the research.
The main general conclusions based on the research carried out are:
The concepts of ambidextrous organization and organizational ambidexterity are
robust in terms of integrating desirable characteristics at the level of any performance oriented
organization.
One of the major challenges, from the perspective of the presented theory, is the
ability to generate a tool with actionable value, capable of identifying and measuring the
parameters that condition the operationalization of organizational ambidexterity.
A significant role in the development of the ambidextrous organization is played
by the managerial team through the socio-professional homogeneity of its members.
Though the theoretical construction mentioned a potential impact of the
organization’s external environment on organizational performance and organizational
ambidexterity, the collected and analyzed data does not allow identifying significant
correlations in this respect.
The empirical research presented allows identification of a possible functional
model to be further improved and validated, including through structural equations.
The main own contributions to the research are:
To identify the current state of knowledge regarding the concepts of
organizational ambidexterity and ambidextrous organization by presenting an inventory of
authors and relevant studies, mentioning the elements of difference and the similarity.
To develop an elaborate presentation to ensure an adequate understanding of the
concepts of organizational ambidexterity and ambidextrous organization and their potential
utility in managerial practice.

To identify the concepts of organizational ambidexterity and ambidextrous
organization as potentially valuable in the field of organizational management.
Systematic assertion of the importance of organizational ambidexterity in
achieving competitive advantage and building the general performance of the organization.
To formulate conclusions with an actionable value in chapters two, four, five and
six, both from the perspective of the theoretical capitalization of the concepts presented and
analyzed at the mentioned chapters, as well as from the perspective of their practical testing.
The elaboration of the questionnaire, its dissemination and modeling of the
organizational behavior from the perspective of the ambidextrous organization concept.
The identifying, at the level of the respondents' perception, by correlation of the
collected data, the main characteristics associated with the concepts modeled by the sections
of the questionnaire.
The generation of a simplified but statistically significant model for the research
group accessed, with which to operate on the concept of ambidextrous organization.
The identification of potential links between the general performance of the
organization and the resulting relevant factors and the design of a functional model that
expresses intrinsically the attributes associated with the ambidextrous organization.
The research allows formulating the following potential practical implications:
The promotion and concrete use of the ambidextrous organization concept at the
level of managerial practice, from the perspective of the integration of the decisional and
actionable components.
Optimizing the relation between the exploitation activity and the exploration
activity and ensuring the complementarity of the two types of activities.
Optimizing the functioning of the organization by systematically encouraging and
exercising, at the level of the management team and at the level of the entire organization,
those processes that allow the development of the organizational ambidexterity.
Operationalization of dynamic capabilities through the development of
coordination and integration capacities, learning and knowledge management skills and
ability to generate competitive solutions.

Orientation of the process of organizational transformation - design and
restructuring of the organization, both structurally and procedurally, with the valorization of
the characteristics of the ambidextrous organization.
Knowledge and understanding of the external environment and calibration of the
organization's behavior in relation to the volatility, uncertainty, complexity and ambiguity.
The limits of the research carried out can be identified as follows:
Concentrating on the managerial perspective on the presented concepts, without
quantitatively identifying the performance of the organization.
Characterization of the external environment of the organization by focusing on
the major characteristics - volatility, uncertainty, complexity and ambiguity, regardless of its
reference scale: local, regional, international.
Using an asymmetric questionnaire (between sections in composition) and
oversized for the Dynamic Capability, Managerial Team Behavior, and Role Manager
sections.
The size of the research group - 121 respondents from 41 organizations, does not
allow the generalization of the conclusions of the empirical research nor does it ensure the
testability of the functional model by using the structural equations.
The following proposals for expanding research can be formulated:
Identifying the manner in which the behavior of the management team is
reflected, hierarchically, in organizational skills directly associated with the concepts defining
organizational ambidexterity.
Optimizing the questionnaire used and applying it to a representative sample,
piloting research either in a specific field of activity or in a geographic area of interest.
Studying the way in which, in the case of an inter-organizational collaborative
framework, the competitive advantage can be obtained through the operationalization of an
organizational ambidexterity distributed to the organizations involved.
Doubling the data associated with the Likert scale with precise parametric data on
the measurable performance of the surveyed organizations.

Re-evaluation of the model from the perspective of confirmation of the factorial
analysis used, with the use of modeling by structural equations.
