    Looking ahead: the

    recruitment climatein 2011

As a leading specialised recruiter responsibleor lling thousands o temporary, interim andpermanent roles each year, we are close tothe market and the recruitment and retentionissues aced by UK businesses.

Looking ahead to 2011, there are varyingopinions as to how quickly the market/economy is going to grow.

Recent research has indicated improvingtrends in many recruitment areas, with

businesses cautious on growth prospects butno longer orecasting major job cuts. Researchconducted or Robert Hal indicates that85% o UK Chie Financial Ocers (CFOs)thought their nance teams would either growor, at worst, stay the same size in the next 12months.

Finance leaders are eeling more positive

about the UKs economic outlook, particularlyin the private sector. As condence grows, companies will need highly skilled sta toleverage the increased business opportunitiesthat accompany a more protable economicenvironment.

Whether those nance team members willenjoy salary increases in the coming year

seems very much to depend on their locationand the nature o their employer certainlyi the results o Robert Hals CFO surveyprove to refect the national picture. Overall,29% o those surveyed thought their teamswould enjoy salary rises, but those guresrose to 47% or London-based rms and 63%or large or publicly listed companies. Thepredicted average salary increase across allpositions is 2.86%.

    Finance at tHe FoReFRont

What is becoming clear is that manycompanies have placed their nance teamsat the heart o the organisation as they lookto emerge as winners once the economic

    recovery gathers pace.

While an air o caution remains, increasedoptimism in business and nancial servicesmay result in a strengthened hiring outlook inthese areas. Renewed condence in nancialservices, in particular, is an indication o theindustrys resilience ollowing a period ounprecedented challenge and uncertainty.

Recruitment trends worth notingFinding the perect t or your nance team has never been easy, but today the evidence points to that task becoming even harder.Having created leaner organisations based around their starperormers, nance leaders are naturally working hard to retainthese business-critical proessionals. Even so, we ound that 63% oUK CFOs and nance directors are concerned that their retentioneorts might prove insucient to prevent the loss o top nance and

accounting talent to other job opportunities.

Further evidence or this trend comes rom the latest Rr HfG F empm Mr, which revealed that employersin the UK ace challenges nding highly skilled proessionals.Almost one-third o UK nance leaders polled said they werestruggling to nd nance talent, with a urther 25% having dicultynding suitable audit proessionals.

In addition, a recent Robert Hal CFO survey revealed that the eecto additional workloads and stress was the number one concernwhen nance leaders were asked to think about issues aroundemployee retention.

This is a threat to a nance teams perormance and stability; itmakes highly targeted and well-thought-out recruitment strategiesa must.

As a result, demand or temporary or interim workers remains strong, with 81% o UK nance leaders saying theyd either increase (10%)or maintain (71%) their usage in the coming months.

Comparing the regionsThe annual Robert Hal Executive Round-Table series enables us togain an insight into how the UK economic and employment picturediers region by region. The 2010 series ocused on commerciality, which, though universally regarded as important to a nance teamssuccess, seems currently to dier in practice depending on location.

For example, nearly three quarters (73%) o attendees at our Bristolevent elt they had sucient commerciality in their teams, but theirpeers in Birmingham and Milton Keynes delivered the oppositeverdict. Meanwhile a much smaller majority o attendees in Londonand Manchester elt they were under-skilled in this area.

However, 90% o participants elt they had the tools to developthese skills in-house, tools that include requiring nance approval ocommercial decisions, giving nance sta personal responsibility or

certain business areas and placing them in project teams.

Todays in-demand skillsAs weve already noted, demand or audit and compliance skillsseems to be outstripping supply within the UK. Some 25% onance leaders we spoke with reported diculty in lling auditpositions, while 16% were having trouble securing compliance skills both well above the global average.

Returning to the theme o commerciality, or many nance leadersthe ideal candidate should have a strong technical background andcommitment to accuracy coupled with a willingness to acquire anduse a broader knowledge o the business. Strong communicationand interpersonal skills are critical in this regard too. Finance andaccounting proessionals who can achieve a successul balance othese attributes were seen as having the key to more satisying rolesas well as better career prospects.

Looking more closely at specic commercial skills, the importanceo knowing the business inside out was stressed time and againwhen reerring to nance playing a ull part in the strategic decision-making process. Also, by partnering with the wider business, commercial nance proessionals can actively assist with tenderingor new contracts, provide meaningul management inormation thatsupports good strategic decision making and ensure theres a goodcontrol environment so potential issues can be spotted and dealtwith beore they become a threat.

    Sector snapshots

Here we give a brie overview o the recruitment environment in theUKs principal industry sectors.

    tecHnoloGy and telecoMS

There are more than a million people employed in the UKsinormation and communication technologies (ICT) industries, withresearch rom the government-supported body e-skills UK showingcontinued growth in demand or ICT sta.

    conStRuction/PRoPeRty

One o the sectors hit hardest by the recession is now being hit bypublic sector spending cuts at the same time that major projects, such as Londons 2012 Olympic Park, are nearing completion. However, some construction rms are bucking the trend and remain

optimistic, while a glance at the construction press reveals signicantinrastructure projects still being put to tender.

    Retail/FMcG

The retail and associated industries are major employers, providingmore than 4.5 million jobs in the UK. Although hit by the economicslowdown and ragile consumer condence, plus the inexorablerise o online shopping, retail research specialist Verdict estimates

that over the ve years (200712) the UKs total retail foor spacewill grow by 5.8%. It also believes that health and beauty will be thestrongest perorming sector during this period.

    eneRGy, utilitieS and MininG

The UKs energy and utilities sectors are huge and geographicallydiverse, ranging rom oshore oil and gas exploration to waste watertreatment. While the UK is not expected to remain sel-sucientin oil ater 2016, there is a ast-growing renewable energy sector, encouraged by government support or environmentally riendlysolutions to the nations ever-growing energy needs.

    enteRtainMent and Media

This sector will be increasingly infuenced by consumerdemand or digital technologies, according to accounting rmPricewaterhouseCoopers (PwC), which has published an annualreview o the entertainment and media market or the past 11 years.PwC orecasts continued growth or the sector during the next veyears, but market ragmentation and the need to constantly evolvebusiness models will surely place added emphasis on nance andaccounting proessionals, who will be charged with holding things

together during this time o fux.

    tRavel, touRiSM and HoSPitality

This is a vast, geographically spread and varied sector, boostedin recent years by overseas tourists attracted by a weak poundplus a trend among UK citizens towards domestic holiday making.Independent research conducted or VisitBritain estimates that theUK tourism sector will account or 2.9 million jobs by 2020, around a

quarter o a million more than today.

    Public SectoR/cHaRity

Austerity measures ollowing the general election are sure to havesome negative eects on the UK public sector, which employs morethan six million people across the country. Commentators expect upto 10% o these jobs to go in the coming years, with the North East,Yorkshire and the Humber, West Midlands, Wales, Northern Irelandand North-West England set to suer most, according to the Centreor Economics and Business Research. However, this downturnshould be set against a long period o relative plenty or this sector;indeed, recent alls in overall public sector employment are the rst

    in 16 years.

    Retail bankinG

This sector covers the nancial services provided by the high-streetbanks or individual customers and small businesses through theirbranch network. The banks have rebounded rom the shocks thatsaw major players, such as Northern Rock, Lloyds TSB and RBS,

either ully or partly nationalised, with economists now predictingthat the government will eventually turn a healthy prot on itsshareholdings. The governments support has also conrmed thebanking industrys status as too important to be allowed to ail.

    inSuRance

The insurance industry encompasses general insurance providingrisk cover to individuals, businesses and governments plus lieinsurance, which is an industry in its own right as well as a keyelement o the pensions and nancial services sectors. According tothe Association o British Insurers, the UK insurance industry is thelargest in Europe and third largest in the world. It employs almost athird o a million people.

    ManuFactuRinG

Britain remains the worlds sixth biggest manuacturer by output, with the sector providing more than 2.5 million jobs accordingto the most recent statistics compiled by the Oce or NationalStatistics. A reduction in capital allowance rates, announced in the2010 Budget, could adversely aect capital-intensive manuacturingrms, although a ar greater threat could come rom uture skillsshortages. The senior academic Pro. John Bryson recently

predicted that thousands o hi-tech manuacturing jobs might gounlled i education and training are not improved.

Speed and sophistication are becoming the two key weapons in the

battle or top accounting and nance talent. A survey by Robert Halound that it currently takes an average o our weeks to ll a sta-level role and ve weeks to secure a new manager. Unortunately, this time is a luxury that many hiring managers simply cant aord:the best people are not short o options and employers that delaythe hiring process risk losing them to other opportunities.

In addition, many proessionals are seeing beyond pure salaryand placing greater importance on fexibility o working hours and

workspace, as well as incentives that are more closely aligned toperormance and other semi-tangible actors. For example, a RobertHal survey o 3,000 British workers ound that salary came belowlocation and working hours as priorities when looking or a new job.

Putting together these more rounded and sophisticated packagesrequires nance to work more closely with the HR team, which caneither provide or gain access to the relevant expertise as well as

oering insight into ways to save time and money with the hiringprocess.

Social Media: MoRe tHan juSt tHe lateSt Fad?

From an employer perspective, the advent o social media networkswas initially greeted with a mixture o disdain or outright scorn. Manylarge organisations were moved to block access to certain sites, worried that employees would waste working time logging on tothem.

However, new research rom Robert Hal has revealed that almosttwo-thirds o employees never look at their personal social media

networks while at work, while o those that do, just under hal spendless than 30 minutes a day logged on.

The explosive growth o proessional networking sites, most notablyLinkedIn, has also created a new dynamic in the recruitmentmarketplace.

For example, 26% o young individuals (24 and under) eel it

is important or employers to have some orm o social mediapresence, while 12% o workers we surveyed said they have usedsocial networking sites to look or a job.

Companies are nding that giving senior managers licence to useTwitter or a mixture o personal and business-related messages ishelping to give their organisation a human ace that can be attractiveto both potential and existing employees.

    buildinG a StRonGeR teaM

Eective team building starts with regular and thoroughassessments o workloads and priorities. In todays dynamiccorporate environment these are constantly changing, so it can bemore valuable to appoint someone with the skills to respond to bothyour immediate and longer term business needs, rather than simplyreplacing like with like.

Once youre into the recruitment phase, there are several tips you

can ollow to make the process run more smoothly:

Make sure youre clear on the precise skills required or theposition, creating a targeted job description

Stay involved throughout the recruitment process you havethe best understanding o what the role entails

Make use o industry organisations and proessional networksto ensure youve cast your net as wide as possible

Use telephone interviews to lter your crop o candidatesbeore the ace-to-ace stage Consider bringing in candidates on a temporary basis this

reduces workload pressure on existing team members and letsyou take a close look at the candidate in action

Work with a specialist recruiting rm that can give you accessto pre-assessed candidates, including those who are notactively seeking new jobs but would be open to the rightopportunity.
